Workers will have completed the new roads by the end of this year. By the end of next year, they will have finished work on the new stadium. The fine modern buildings have been designed by Kurt Gunter. Everybody will be watching anxiously as the new buildings go up. He had often dreamed of retiring in England and had planned to settle down in the country. He had no sooner returned than he bought a fine house and went to live there. After so many years of sunshine, Harrison got a shock. He acted as if he had never lived in England before. In the end, it was more than he could bear. He had hardly had time to settle down when he sold the house and left the country. The dream he had had for so many years ended there. Then Dr Millington asked the caller if he was a relative of the patient. No, the patient answered, I am Mr John Gilbert. Lesson40 Food and talk 进餐与交谈Last week at a dinner-party, the hostess asked me to sit next to Mrs Rumbold. Mrs Rumbold was a large, unsmiling lady in a tight black dress. She did not even look up when I took my seat beside her. Her eyes were fixed on her plate and in a short time, she was busy eating. I tried to make conversation. A new play is coming to The Globe soon, I said. Will you be seeing it ? No, she answered. Will you be spending your holidays abroad this year ? I asked. No, she answered. Will you be staying in England? I asked. No, she answered. In despair, I asked her whether she was enjoying her dinner. Young man, she answered, if you ate more and talked less, we would both enjoy our dinner ! lesson41 Do you call that a hat? 你把那个叫帽子吗?Do you call that a hat ? I said to my wife. You neednt be so rude about it, my wife answered as she looked at herself in the mirror. I sat down on one of those modern chairs with holes in it and waited. I regretted saying it almost at once.You neednt have said that, my wife answered. I need not remind you of that terrible tie you bought yesterday. I find it beautiful, I said. A man can never have too into the cave hoping to find buried treasure. The leader of the party was examining the soil near the entrance to the cave when the machine showed that there was gold under the ground. Very excited, the party dug a hole two feet deep. They finally found a small gold coin which was almost worthless. The party then searched the whole cave thoroughly but did not find anything except an empty tin trunk. In spite of this, many people are confident that The Revealer may reveal something of value fairly soon.Lesson56 Faster than sound! 比声音还快!Once a year a race is held for old cars. A lot of cars entered for this race last year and there was a great deal of excitement just before it began. One of the most handsome cars was a Rolls-Royce Silver Ghost. The most unusual car was a Benz which had only three wheels. Built in 1885, it was the oldest car taking part. After a great many loud explosions, the race began. Many of the cars broke down on the course and some drivers spent more time under their cars than in them ! A few cars, however, completed the race. The winning car reached a speed of forty miles an hour-much faster than any of its rivals. It sped downhill at the end of the race and its driver had a lot of trouble trying to stop it. The race gave everyone a great deal of pleasure. It was very different from modern car races but no less exciting. Lesson57 Can I help you, madam? 你要买什么,夫人?A woman in blue jeans stood at the window of an expensive shop. Though she hesitated for a moment, she finally went in and asked to see a dress that was in the window. The assistant who served her did not like the way she was dressed. She returned to the shop the following morning dressed in a fur coat, with a handbag in one hand and a long umbrella in the other. After seeking out the rude assistant she asked for the same dress. Not realizing who she was, the assistant was eager to serve her this time with great difficulty, he climbed into the shop window to get the dress. As soon as she saw it, the woman said s many ties.And a woman cant have too many hats, she answered.Ten minutes later we walked out of the shop together. My wife was wearing a hat that looked like a lighthouse !Lesson42 Not very musical 并非很懂音乐As we had had a long walk through one of the markets of Old Delhi, we stopped at a square to have a rest. After a time, we noticed a snake-charmer with two large baskets at the other side of the square, so we went to have a look at him. As soon as he saw us, he picked up a long pipe which was covered with coins and opened one of the baskets. When he began to play a tune, we had our first glimpse of the snake. It rose out of the basket and began to follow the movements of the pipe. We were very much surprised when the snake charmer suddenly began to play jazz tunes and modern pop songs. The snake, however, continued to dance slowly. It obviously could not tell the difference between Indian music and jazz!Lesson43 Over the South Pole 飞越南极In 1929, three years after his flight over the North Pole, the American explorer, R. E. Byrd, successfully flew over the South Pole for the first time. Though, at first, Byrd and his men were able to take a great many photographs of the mountains that lay below, they soon ran into serious trouble. At one point, it seemed certain that their plane would crash. It could only get over the mountains if it rose to 10,000 feet. Byrd at once ordered his men to throw out two heavy food sacks. The plane was then able to rise and it cleared the mountains by 400 feet. Byrd now knew that he would be able to reach the South Pole which was 300 miles away, for there were no more mountains in sight. The aircraft was able to fly over the endless white plains without difficulty. Lesson44 Through the forest 穿过森林Mrs Anne Sterling did not think of the risk she was taking when she ran through a forest after two men. They had rushed up to her while she was having a picnic at the edge of a forest with her children and tried to steal her handbag. In the struggle, the strap broke and, with the bag in their possession, both men started running through the trees. Mrs Sterling got so angry that she ran after them. She was soon out of breath, but she continued to run. When she caught up with them, she saw that they had sat down and were going through the contents of the bag, so she ran straight at them. The men got such a fright that they dropped the bag and ran away. The strap needs mending, said Mrs Sterling later, but they did not steal anything.Lesson45 A clear conscience 问心无愧The whole village soon learnt that a large sum of money had been lost. Sam Benton, the local butcher, had lost his wallet while taking his savings to the post-office. Sam was sure that the wallet must have been found by one of the villagers, but it was not returned to him. Three months passed, and then one morning, Sam found his wallet outside his front door. It had been wrapped up in newspaper and it contained half the money he had lost, together with a note which said: A thief, yes, but only 5o per cent a thief! Two months later, some more money was sent to Sam with another note: Only 25 per cent a thief now! In time, all Sams money was paid back in this way. The last note said: I am 100 per cent honest now!lesson46 Expensive and uncomfortable 既昂贵又受罪When a plane from London arrived at Sydney airport, workers began to unload a number of wooden boxes which contained clothing. No one could account for the fact that one of the boxes was extremely heavy. It suddenly occurred to one of the workers to open up the box. He was astonished at what he found. A man was lying in the box on top of a pile of woollen goods. He was so surprised at being discovered that he did not even try to run away. After he was arrested, the man admitted hiding in the box before the plane left London. He had had a long and uncomfortable trip, for he had been confined to the wooden box for over ten hours. The man was ordered to pay &345 for the cost of the trip. The normal price of a ticket is &230 !Lesson47 A thirsty ghost 嗜酒的鬼魂A public house which was recently bought by Mr Ian Thompson is up for sale. Mr Thompson is going to sell it because it is haunted. He told me that he could not go to sleep one night because he heard a strange noise coming from the bar. The next morning, he found that the doors had been blocked by chairs and the furniture had been moved. Though Mr Thompson had turned the lights off before he went to bed, they were on in the morning. He also said that he had found five empty whisky bottles which the ghost must have drunk the night before. When I suggested that some villagers must have come in for a free drink, Mr Thompson shook his head. The villagers have told him that they will not accept the inn even if he gives it away. 管人的能力一、安抚下属美容院店长应在适当时候为下属解决问题,不仅在工作上,更要在私人的情绪上。下属遇到挫折时,情绪低落,效率必受影响;如得不到上司的体谅,情况可能是更糟。以朋友的身份询问下属发生了什么事,细心聆听,并帮助解决;值得注意的是 ,对下属的私事要绝对保密,不能转告给任何人,这样,才能得到对方的信任,并让对方安心投入工作。作为店长,平常就要留心收集下属的个人资料,熟记于心。并且,在日常的工作中,多留意下属情绪上的波动于变化,从而及时发现问题,解决问题。以下两个小技巧你务必利用上:1、了解员工最关心的事情是什么和他真正的兴趣是什么。这样,你就会发现什么事情在烦扰着他,什么东西能真正地转变他,你就能够知道用什么方法鼓励他做好工作。2、以同情加理解的表情倾听他说话,这是你和他搞好关系和建立永久性友谊的最为有效的方法。因为喜欢一个能够注意听自己讲话的人是人类的一种天性。即使是最不爱说话的人,如果你能善意地对他表现出那样的兴趣,他也会对你敞开心扉说话的。你要百分之百地集中精力听他讲话。这样,你就会发现他们真正需要的东西是什么。二、树立榜样店长作为美容院的直接管理者,当然要起到模范、表率作用,用魅力感召下属,形成上下同心协力的工作局面。美好的形象能产生一种形象效应,给美容师以信心、勇气和力量,吸引他们勇往直前。“上有好者,下必有甚焉。”什么样的上司,就会带出什么样的下属,所以,当你在责怪美容师处事不当之前,应该想想自己是否有同样的缺点。其身不正,试问又如何去责怪下属?现时生活中,不少人辞职的原因,往往就是不喜欢上司的处事作风。如果美容师认为你不属于同一类人,多数会自动请辞,所谓“物以类聚,人以群分”便是这个意思了。身为店长的你,最好时常省察一下自己有什么坏习惯,及早戒掉。事实上,店长最容易犯的错,便是时常借故迟到早退,而这样也会令下属工作散漫,以致严重影响工作的效率。而且,时间长了,你的这种表现难免会传到老板的耳朵里,使你的形象在老板心中大打折扣。另外,店长不要随便推卸责任。把自己应负的责任推给别人,这会大大影响你在美容师中的威信。店长要起模范、表率作用,塑造自己的形象,应该做到以下5点:作任何一件工作,都能比一般人想得周密,做得有条理。勇挑重担,不怕困难,喜欢在重担和困难面前锻炼自己的人格和能力。能从全局看文题,从小处着手,一步一个脚印地解决问题。要完全掌握自己的情绪。要保持愉快而乐观的仪表和态度。在指责或批评别人的时候,不要把你个人的因素参合进去。待人要随和,要有礼貌。你的话必须一诺千金。三、在下属中建立威信店长必须要在下属中建立威信。没有威信的店长,比一个普通老百姓还要糟糕。因为,普通老百姓只要干好自己的事就行了,不用借助威信去带领别人去做什么。而店长则不然,店长不建立威信,难道让他一个人去干所有的事情?有人用“店长=实力+威信”来概括店长的特征,明确了实力与威信是构成店长能力的要素。我们总是强调,店长的能力比什么都重要,其实未必尽然。要成为一个优秀的店长,除了拥有超群的实力,还需拥有非凡的店长气质。这种领袖气质,我们通常称之为威信。威信,我们可以说店长头上的光环,失去了它,再有能力的店长在下属严重也显得一无是处!因此,要成为一个优秀的店长,或要想获得高超的驾驭下属的能力,必须要在下属中建立自己的威信。作为一个店长,你可曾静下心来仔细思考过一下几个问题:为什么有许多人在没有加班费的情况下仍然愿意出勤?为什么总有一批人为其上司所设定的目标全力冲刺?为什么总有一批人为上司毫不保留地奉献他们所有的才智?为什么有人心甘情愿为上司赴汤蹈火?其实,答案很简单,若用威信和权力来体现成功店长的特点的话,就是成功的店长=99%的威信+1%的权利。一个人之所以为他的店长或组织卖力工作,绝大多数的原因是店长拥有个人威信,这种威信像磁铁一样征服了员工的心,鼓励员工勇往直前。曾经听到一位下属推崇他的店长说:“你和他在一起待上一分钟,你就能够受到他浑身散发出来的光和热,让你既能努力工作,又不觉得累,而且很开心。”带人要带心。要想做一位成功的店长,首先就是要赢得下属的信赖和忠心。而店长若能在下属中建立较高的威信,以身作则,不但能激发下属们的工作意愿,还能让下属同心协力,共同创造出佳绩。当然,运用奖励与强制等方法管理下属,也会有一定的效果,但这种外在的刺激远不如下属发自内心的工作热情所取得的效果要好。人的潜能一旦被激发出来,很可能做出平时做不到的事情。四、守住诚信先秦时期,商鞅在变法初期,为了在群众中树立自己言而有信的形象,搞了一次“搬木赏金”的活动。他令人告诉大家,谁要能把一根大木头从城南搬到城北,便可得五十金赏钱。布告一出,人声喧哗,看者无数,却无人响应,因为大家都感到怀疑。其中有人权且一试,依令而行。商鞅见到,当即给了他五十金。这件事轰动了整个秦国,以后商鞅颁布的法令,人们都很遵守。守信的重要性在于它关系到下属对店长的期望。店长一言既出,承诺了某件事,下属即对店长产生了期望。如果承诺不能兑现,下属便会产生厌恶情绪,随之店长在其心中也就失去了影响力。因此,特别是关系到一个人未来前途的许诺是一件极为严肃的事情,它将在多年中被一字一句地牢牢记住。因此,店长决不要应允任何自己不能兑现的事,并确实使所有的人都认识到,你从不许诺任何不能兑现的事。五、千万不可随处找“出气筒”做店长,控制自我情绪非常重要,因为无法控制自己的人,将永远无法控制他人。遇到自己一时无法解决的问题,或是自己情绪不佳时,应该做到以下几点:1、冷静地检讨一下自己店长在老板眼中,就是下属的代表,因此下属犯错,即等于是店长犯错,起码是犯了监督不力或用人不当的错误,更何况店长的义务之一就是教导下属做事。所以下属闯祸,请先冷静地检讨一下自己,如果完全是因为下属自己的疏忽,可叫他到跟前来,冷静地与他一起分析整件事情,告诉他错在什么地方,最后重申你的宗旨要每一个下属全力以赴,冷静地处理各种事情,但你永远是他们的“后卫”。还有,在老板面前,绝不能只推卸责任,因为这只会令人反感,你应该有店长的风度与下属一起承认过粗。另一方面,即使有他人的诸多是非,你仍应站在下属一边,替他“挡驾”。不过,“挡驾”也不能毫无原则。比如,一位顾客向你投诉,你的某下属十分无礼又欠缺责任感,让他很不好受。此时,你要做的是刻不容缓地替下属道歉:“对不起,他可能只是无心失之,平日他的表现不时这样的。保整以后不会有同样的事情发生,请您多多包涵。”下属做事不力,你也要负一定的责任。如果立刻找来下属当着顾客的面责备一番,是最不明智之举。你应该冷静地对事情进行了解,并全方位地看整个事件。例如,下属平时待人是否也是一派傲气?处事是否马虎随便?如果答案是否定的,那么有两种可能,一是顾客咄咄逼人,二是下属偶尔情绪欠佳。此时,不妨提醒一下下属,注意控制自己的情绪,或者有时不了了之也不失为明智之举。相反,事情属实的话,即下属的确经常得罪顾客,你必须找下属来请倾谈一下了。告诉他有顾客投诉其工作态度,而你已代为道歉,并予以训诲,请他谨记“工作第一,顾客第一”。其实,店长只要心里有一本账,暂时的地头是为了更好的抬头!2、敢于承认错误人非圣贤,孰能无过?店长在经营过程中难免会犯这样或那样的过失和错误,问题在于怎样对待错误。 对自己的能力最无把握的人,最不愿承认自己的错误。他们不懂得,犯错误和承认错误完全是两码事。给人以持久印象的往往不是错误本身,而是怎样对待错误。六、充分尊重下属 店长应该懂得这样的道理:美容院之间的竞争说到底是人才的竞争。哪一位店长的手下有一班精兵强将,哪一家美容院就具有了进行市场竞争的实力。 以下9个方面是店长需要高度重视的:(1)要注意倾听美容师向你反映的目前工作情况,让他们认为你很重视他们的汇报和所做的工作。(2)要反复告诉员工许多经营的规则和制度,不能期望你一言不发,员工就能自觉地去遵守。当然,叮嘱之余,你要表现出对员工的信任,相信他们办事的才干。(3)店长要主动听取他人的意见和看法,不能总认为自己永远是对的。其实,员工总希望自己的聪明才智能被店长赏识,他们有时讲出的话并不是信口开河,而是多日思索的结果。(4)店长可在适当的时候协助下属工作。如果认为他们拿了新资就该为你工作,这是不恰当的。只要有必要,店长也可屈尊去帮助下属,目的只有一个,那就是顺利地达到工作目标。(5)倘若店长以其昏昏,使人昭昭,便搞不清楚他的下属们是否都是很称职。这种店长常常这样想,干得不好是他们的问题,而不是自己的问题。正确的态度是,店长发现谁没有把工作做好,并把这当作自己的工作,帮助下属做出成果。(6)店长要清楚下属对他的期望是什么,不能认为要了解下属的内心世界太浪费时间了。其实,这也正是店长分内的事。店长要常常告知员工,他对他们的期望究竟是什么,同时努力去了解下属对他的期望是什么,这样,双方目标一致才不会产生误会。(7)有这样一种店长,下属的工作做得好与不好,他都不过问。下属做得好、做得不好,店长应明明白白地告知他们,他们做出了成绩需要得到认可;他们做错了,也要获得一个改错的机会。(8)店长对下属要有信心,不能总认为自己的能力比任何人都强。店长腰相信下属的能力,遇到困难时自己首先不能泄气;其次要多给员工鼓气,让他们充满信心地去干,奇迹往往就是这样创造出来的。(9)店长不能太看重“名”,不能把下属的功劳当成自己的成就。店长应虚怀若谷,把业绩看做是群众的结果。七、群策群力,打造团队精神每位优秀的店长几乎都拥有一支完善的管理团队。增强团队精神是每位店长必须做到的,只有拥有强大的团队才能在市场的浪潮中立于不败之地。没有强大的团队,店长的工作能力怎能得到下属的认可呢?这就是做到“拖船要靠众纤夫”。形象地说,一个真正的团体就是一群志同道合的“哥们儿”。优秀的店长所率领的团队,无论是其成员、组织气氛、工作默契和所发挥的生产力,与一般的团队比起来,总是有先当大的不同之处,他们常表现出一下主要特征:1、目标明确优秀的店长对团队的目标永远十分清楚,并且深知在描绘目标和远景的过程中,让每位伙伴共同参与的重要性。 当团队的目标和远景并非店长一个人决定,而是由组织内的成员共同产生时,就可以使所有的成员有“所有权”的感觉,大家会从心里认定:这是“我们的”目标和远景。2、各负其责优秀团队的每一位伙伴都清晰地了解个人所扮演的角色是什么并知道个人的行动对目标的达成会产生什么样的贡献。他们不会刻意逃避责任,不会推诿分内之事。知道在团体中该做些什么。3、强烈参与优秀团队的成员身上总散发出挡不住参与的狂热,他们相当积极、相当主动,一遇到机会就去参与进去。4、相互倾听正是如此!在好的团队里,某位成员讲话时,其他成员都会真诚地倾听他所说的每一句话。有位负责人说:“我努力塑造成员们相互尊重、倾听其他伙伴表达意见的文化,在我的团队里,我拥有一群心胸开阔的伙伴,他们都真心希望了解其他伙伴的想法。”5、心甘情愿地工作真心地相互依赖、支持是团队合作的温床。几乎所有的获胜团队,都全力研究如何培养上下平行间的信任感,并使组织保持旺盛的士气。它们常常表现出以下4种独特的行为特质:(1)店长常向他的伙伴灌输强烈的使命感及共有的价值观,并且不断强化同舟共济、相互扶持的观念。(2)鼓励遵守承诺,信用第一。(3)依赖伙伴,并把伙伴的培养与鼓励视为最优先的事。(4)鼓励包容异己,因为获胜要靠大家协调、互助、合作。6、畅所欲言 好的店长,要从思想上和行为上信赖自己的伙伴,并支持他们全力以赴,优秀的店长会提供给所有成员双向沟通的舞台。每个人都可以在自由自在、公开、诚实的气氛下表达自己的观点,不论这个观点看起来多么离谱。7、团结互助 在好的团队里,我们经常看到下属可以自由自在地与上司讨论工作上的问题,并请求:“我目前有这种困难,你能帮帮我吗?”再者,大家意见不一致,甚至立场对峙时,都愿意采取开放的心胸,心平气和地谋求解决方案。8、互相认同 我认为你一定可以做到! 我要谢谢你!你做得很好! 你是我们的灵魂!不能没有你! 你是最好的!你是最棒的!这些赞美、认同的话就是一针强心剂,提高了大家的自尊、自信,并驱使大家愿意携手同心。创造一只有效团队,对店长来说是有百益而无一害的,如果你努力做到的话,你将可以获得以下好处:“人多好办事”,团队整体动力可以达成个人无法独立完成的大事。可以使团队成员的技能发挥到极限。成员有参与感,会自发性地努力去做。促使团队成员的行为达到团队所需要的标准。提供追随者更足够的发展、学习和尝试的空间。刺激个人更有创意,更好地表现。“三个臭皮匠,胜过一个诸葛亮”,群策群力,能有效地解决重大问题。让冲突所带来的损害降至最低。设定明确、可行、有共识的个人和团队目标。店长与员工纵使个性不同,也能相互合作和支持。团队成员遇到困难、挫折时,会互相支持、协助。一支令人羡慕的团队,往往也是一支常胜之君。他们不断打胜仗,不断破纪录,不断改造历史,创造未来。而作为伟大团队的一分子,每个人都会骄傲地告诉周围的人说:“我喜欢这个团队!我觉得自己活得意义非凡,我永远不会忘记大伙儿心手相连、共创未来的精神。”八、表扬的艺术1、表扬是最好的激励方式 美容师小赵:小高,上回我们办的那次促销活动很成功,对吧? 美容师小高:是的,这次买卡的顾客比预想的多了一倍,可是为什么我们的店长对此只字不提呢? 美容师小赵:我也觉得奇怪,虽然他一向对工作要求很高,可我们做得很出色,他总应该有点表示吧! 你是不是和他们口中所言及的那位店长有几分相似呢?如果是,那么你需要赶紧行动,采取措施。为什么呢?原因很简单,如果下属完成的工作质量很高,而身为店长的你却从来不对他们加以肯定,他们很快便会失去动力,觉得没有必要如此,卖力。毕竟,工作完成得一般对他们来说也不会有什么损失。于是,工作质量就慢慢下降了。更为重要的是,你的下属有可能会认为你包揽了他们的全部功劳。事实上,被认可时人类激励的重要力量。所以,绝对不能放弃肯定别人成绩的任何一个机会。店长赞扬下属,还能够清除下属对店长得疑虑与隔阂,密切两者的关系,有利于上下团结。有些下属长期受到店长的忽视,店长不批评他也不表扬他,时间长了,下属心里肯定会嘀咕:店长怎么从不表扬我,是对我有偏见还是妒忌我的成就?于是同店长相处不冷不热,保持远距高。店长的赞扬不仅表明了对下属的肯定和常识,还表明店长很关注下属的事情,对他的一言一行都很关心。有人受到赞美后常常高兴地对朋友讲:“瞧我们的头儿既关心我又常识我,我做的那件事儿,连自己都觉得没什么了不起,却被他大大夸奖了一番。跟着他干,气儿顺。”店长和下属之间互相都有这么好的看法,还能有什么隔阂?能不团结一致拧成一股绳把工作搞好吗?如果开头一段对话情况属实,作为店长的你就应该找一个适当牟机会讲一些感谢的话:“李总认为这次促销大家都非常辛苦,尤其是小赵和小高,更是出色地完成了任务。他让我代表他,在此感谢大家。大家辛苦了!”“我认为你应该在任何可能的时候表扬别人,人们对这一点就像饥渴的植物需要水一样。”听到她的这种说法,你不必惊讶,从心理的角度来看,这是非常正确的。2如何表扬你的下属为给员工积极的导向,表扬一般是公开进行的,要注意不要无意中伤害其他员工,不要激起员工与优秀者的对抗的尴尬局面。吸引人的薪酬固然是激励员工的刺激剂,但过分重视薪酬,对工作本身就不会维持长久的兴趣,而且容易出现加薪幅度高时就努力工作,加薪幅度低时则无心工作的现象。不要强调员工的身份,一味将薪酬挂在嘴边;也不要经常对下属咆哮“你根本不配拿这样的高薪”或“美
