摘要 随着国内石油天然气需求的日益增长，中国石油行业目趋繁荣。中国石油工程建设公 司作为石油产业的一部分步入组织重建及快速扩张期。在这样大规模的组织变革中必然给 员工带来了不安，公司高层领导也意识到员工的不满情绪对公司运营的影响。故而，鼓 励我对目前公司的员工满意度进行研究并提出建议。 中油一建作为中石油工程建设公司的分支机构，其一线员工一直被视为是公司的业务 支柱。考虑到现实意义，本文着眼于中油一建的一线员工，并将借助s p e c t o r 的员工满意度 量表和明尼苏达满意度量表，研究一线职工的满意度。本研究模型由9 个自变量和1 个应 变量组成：薪酬、晋升、上司、福利、认同感、规章制度、同事、工作性质和沟通9 个自 变量，及总体满意度1 个应变量。 研究发现目前一线员工的总体满意度不高。在影响员工满意度的因素中沟通、薪酬和 认同感的平均满意度较低。在研究中，相关分析表明薪酬、上司、认同感、沟通、运营环 境、同事及工作本身与员工满意度有显著的相关性；在回归分析中，研究凸显了“关系” 与上级的关系，与同事间的关系及组织内的有效沟通对员工满意度的显著影响；同时， 研究也表现出不同的员工年龄，工作年限和职位的显著性差异。 因此，为提高员工总体满意度应考虑从沟通、薪酬及认同感着手。在制定激励制度时
