高校组织气氛与大学生心理健康关系研究 i 中文摘要中文摘要 组织气氛概念源于 e.tolman(1926）。他以实证主义的语言阐述了环境和内部自变量对 行为的影响。lewin 等人关于动机理论的研究可以说是组织行为学关于气氛研究的起点，他 认为气氛属于人的心理领域， 随环境刺激的不同而不同， 是人的动机和行为的一个重要决定 因素。 50-60 年代是组织气氛研究的兴旺时期。 最早将组织气氛概念引入学校组织的研究者， 首推 a.w.halpin，他认为一所学校给人的感觉各不相同， “学校气氛之于学校，就如人格之 于个人” 。 目前，国内关于学校组织气氛的研究比较少，更缺少本土化的测量工具。现有的研究多 在探讨学校组织气氛与中小学教师的满意感、 工作倦怠、 工作绩效以及学生的心理健康等的 关系，而对于高等院校，尤其是大学生的关注不够。本研究旨在编制可以较准确地测量大学 生对学校组织气氛的感知的工具， 并据此比较学校组织气氛在人口统计学变量上的差异， 为 学校组织气氛的差异研究的一致性结论贡献力量， 同时测量大学生的心理健康水平， 探讨并 证明学校组织气氛与这些变量之间的关系。研究结论如下： 1因素分析表明，大学生对高校组织气氛的感知具体可从 6 个层面进行测查。即“管 理氛围” 、 “学生士气与素质” 、 “物质条件” 、 “来自教师的支持” 、 “人际氛围”和“环境” 。 自编问卷高校组织气氛问卷的信度和效度良好。 2大学生对高校组织气氛的感知在“学生士气与素质” 、 “物质条件” 、 “来自教师的支 持” 、 “人际氛围”和“环境”等维度的平均分都大于 3，说明对这几个维度的感知都比较积 极， ；大学生心理健康得分在 9 个因子上的平均分都小于 2，且非常显著地低于全国大学生 常模，说明大学生心理健康状况整体较好。 3大学生对高校组织气氛各因子的感知在在性别、年级和学校方面都存在显著差异； 在生源方面，城市大学生与农村大学生只在“环境”因子上得分存在显著差异，后者的感知 更为积极；大学生对高校组织气氛知觉的得分在 “管理氛围” 、 “学生士气与素质” 、 “物质 条件” 、 “来自教师的支持”和“人际氛围”5 个因子上有显著的专业差异，且文科大学生的 感知比理工科大学生的感知积极。 4相关分析表明，高校组织气氛各因子与大学生心理健康各因子之间存在显著的负相 关关系。且良好高校组织气氛与不良高校组织气氛组之间大学生心理健康水平差异非常显 著。 据此， 本研究提出建议： 建立一种关怀与权威并重的民主管理方式； 学生士气高昂， 品德高尚； 提供充分的物资条件； 教师从精神与学习上多方面关心学生， 注重融和教育； 学生要掌握一些人际交往的技巧；美化校园环境。 关键词：大学生关键词：大学生 组织气氛组织气氛 高校组织气氛高校组织气氛 心理健康心理健康 高校组织气氛与大学生心理健康关系研究 ii abstractabstract the conception of organizational climate was first proposed by e.tolman. with terms of positivism, he expounded how variables of environment and inside (not psychological ) influenced our behavior. lewins working on motivation theories can be seen as the starting point of climate studying. he thought that climate was psychological , changed when environment was varied and should be an important condition of motivation and behavior. age 50-60 was boom period of climate studying. a.w.halpin was the first man brought the conception of organizational climate into school field. he said that climate of school was like personality of human being. as far , there was few researchers studing on ganizational climate in the domestic, and so localization research tools. most of studies focus on the relationship between school organizational climate and mental health, satisfaction, commitment and job burnout of teachers and students in primary and secondary schools. students in univercity and college was not their object. so we aimed at working out a scale of colleges and universities organizational climate and filling the gap of comparative study on organizational climate. the relationship between school organizational climate and mental health of colleges and universities students would can be maken known. the research results shows as the following: firstly, colleges and universities organizational climate questionnaire is composed by six factors: management climate, students morale and quality, material conditions, support from teachers, interpersonal climate and environment. the reliability and validity of the colleges and universities organizational climate questionnaire was fine. secondly, the average of students morale and quality, material conditions, support from teachers, interpersonal climate and environment were all above of mean level; the average of 9 facts were all under 2, and were very greatly lower than national university students norm, which indicated the situation of meantal health of 870 university students were better. thirdly, colleges and universities organizational climate is an perception variable, it indicates significant difference in some demography variables includeing gender, source of students, specialized field, grade and school. last, correlation analysis shown that there was significant negative correlation berween school organizational climate and mental health of colleges and universities students. there was significant difference between group of good school organizational climate and group of bad school organizational climate. according to the research results,we have proposed three pieces of advice: 1. creat a democratic leader style attached importance to care and authority. 高校组织气氛与大学生心理健康关系研究 iii 2. most of students had noble moral character and high morale. 3. hardware facilities and software facilities were all indispensable. 4. morality, intellectual, physical training, aesthetic, labour and psychology all became the content of education. 5. master some skills of interpersonal attraction. 6. to build a beautiful campus. key word: college and university;
